Pour cela, il fallait trouver du temps pour se former : comment faire pour\u00a0<strong>adapter la formation<\/strong>\u00a0et trouver la bonne\u00a0<strong>\u00e9quation entre digitalisation et pertinence dans le flux de travail<\/strong><b>\u00a0<\/b>?<\/span><\/p>\n<p style=\"text-align: justify;\"><b><span data-contrast=\"auto\"><\/span><\/b><\/p>\n<ul style=\"text-align: justify;\">\n<li>\n<h3><span style=\"color: #1780af; font-size: medium;\"><b>L\u2019acc\u00e9l\u00e9ration de la digitalisation de la formation<\/b><\/span><\/h3>\n<\/li>\n<\/ul>\n<p style=\"text-align: justify;\">Les utilisateurs ont besoin d\u2019avoir un acc\u00e8s facile \u00e0 la demande et \u00e0 l\u2019offre de formation de mani\u00e8re digitale.<span>\u00a0<\/span><strong>Il n\u2019a pas fallu former<span>\u00a0<\/span><em>plus<\/em><span>\u00a0<\/span>mais former<span>\u00a0<\/span><em>autrement<\/em><\/strong>, en acc\u00e9l\u00e9rant la digitalisation des programmes de formation, sans pour autant saturer les \u00e9quipes qui \u00e9taient d\u00e9j\u00e0 toute la journ\u00e9e sur les outils digitaux.<\/p>\n<p style=\"text-align: justify;\"><b><span data-contrast=\"auto\"><\/span><\/b><\/p>\n<ul style=\"text-align: justify;\">\n<li>\n<h3><span style=\"color: #1780af; font-size: medium;\"><b>L\u2019\u00e9volution des exigences<\/b><\/span><\/h3>\n<\/li>\n<\/ul>\n<p style=\"text-align: justify;\">Les services RH ne sont pas experts de l\u2019exp\u00e9rience utilisateur et du design de parcours digitaux.<\/p>\n<p style=\"text-align: justify;\">Mais, les utilisateurs ont une utilisation de plus en plus r\u00e9guli\u00e8re des outils, qui leur est plus intuitive qu\u2019auparavant.<span>\u00a0<\/span><strong>Les collaborateurs ont aujourd\u2019hui acc\u00e8s \u00e0 une large offre de connaissances sur Internet, ils sont donc plus exigeants, et s\u2019attendent \u00e0 retrouver cela en entreprise.<\/strong><\/p>\n<p style=\"text-align: justify;\">Ils veulent comprendre le logiciel instantan\u00e9ment,<span>\u00a0<\/span><strong>que tout soit int\u00e9gr\u00e9 pour ne pas multiplier les plateformes<\/strong>, mais aussi que l\u2019exp\u00e9rience soit fluide, rapide et adapt\u00e9e \u00e0 eux\u00a0: recevoir du contenu adapt\u00e9 \u00e0 leurs besoins.<\/p>\n<p style=\"text-align: justify;\"><b><span data-contrast=\"auto\"><\/span><\/b><\/p>\n<ul style=\"text-align: justify;\">\n<li>\n<h3><span style=\"color: #1780af; font-size: medium;\"><b>Toutes les typologies de populations au sein des entreprises n\u2019ont pas \u00e9t\u00e9 \u00e9gales durant cette crise<\/b><\/span><\/h3>\n<\/li>\n<\/ul>\n<p style=\"text-align: justify;\"><strong>L\u2019ordinateur portable est devenu le lien unique entre les diff\u00e9rentes populations<\/strong><span>\u00a0<\/span>(t\u00e9l\u00e9travail, terrain, col blanc, hybride). Mais cet ordinateur est justement compos\u00e9 d\u2019<strong>applications digitales<\/strong><span>\u00a0<\/span>qui sont de plus en plus<span>\u00a0<\/span><strong>nombreuses<\/strong><span>\u00a0<\/span>(10 \u00e0 15). Il faut pouvoir se former \u00e0 tout \u00e7a, d\u2019o\u00f9 le sujet du just-in-time learning\u00a0: avoir une<span>\u00a0<\/span><strong>aide instantan\u00e9e au moment opportun dans l\u2019application<\/strong>.<\/p>\n<p style=\"text-align: justify;\">Tout d\u2019abord,<span>\u00a0<\/span><strong>tous les utilisateurs ne sont pas des digital natives<\/strong><span>\u00a0<\/span>avec une maturit\u00e9\/identit\u00e9 num\u00e9rique. Il a fallu les accompagner dans cette nouvelle modalit\u00e9 digitale en montant leur comp\u00e9tence digitale, tandis que d\u2019autres \u00e9taient d\u00e9j\u00e0 au niveau pour mieux ma\u00eetriser les outils.<\/p>\n<p style=\"text-align: justify;\">Enfin, il ne faut pas perdre de vue que certains business ont bascul\u00e9 dans le 100% digital, quand d\u2019autres sont rest\u00e9s sur le terrain sans acc\u00e8s aux offres de formation digitalis\u00e9es.<\/p>\n<p style=\"text-align: justify;\"><b><span data-contrast=\"auto\"><\/span><\/b><\/p>\n<ul style=\"text-align: justify;\">\n<li>\n<h3><span style=\"color: #1780af; font-size: medium;\"><b>Le just-in-time learning, en 5\u00a0questions<\/b>\u00a0<strong>:<\/strong><\/span><\/h3>\n<\/li>\n<\/ul>\n<p style=\"text-align: justify;\"><strong><span data-contrast=\"auto\">\u2013 De\u00a0<\/span><i>qui<\/i><span data-contrast=\"auto\">\u00a0parle-t-o<\/span><span data-contrast=\"auto\">n ?<\/span><\/strong><\/p>\n<p style=\"text-align: justify;\"><span data-contrast=\"auto\">L\u2019<span style=\"color: #38abdd;\"><strong>individualisation<\/strong><\/span>\u00a0du\u00a0learning\u00a0<\/span><span data-contrast=\"auto\">gr\u00e2ce aux profils et contexte sur les outils.<\/span><\/p>\n<p style=\"text-align: justify;\"><strong><span data-contrast=\"auto\">\u2013 Pour apprendre\u00a0<\/span><i>quoi<\/i><span data-contrast=\"auto\">\u202f ?<\/span><\/strong><\/p>\n<p style=\"text-align: justify;\"><span>Qu\u2019ai-je besoin d\u2019apprendre pour solutionner mon probl\u00e8me ?<\/span><\/p>\n<p style=\"text-align: justify;\"><b><i><span data-contrast=\"auto\">\u2013 Q<\/span><\/i><\/b><strong><i>uand<\/i><span data-contrast=\"auto\">\u202f ?<\/span><\/strong><\/p>\n<p style=\"text-align: justify;\"><span data-contrast=\"auto\">L\u2019<span style=\"color: #38abdd;\"><strong>imm\u00e9diatet\u00e9<\/strong><\/span>\u202f\u00a0: je veux apprendre au moment o\u00f9 j\u2019ai besoin de cette information, c\u2019est le\u00a0<\/span><span data-contrast=\"auto\">\u00ab\u202f<\/span><span data-contrast=\"auto\">learning\u00a0in the flow of\u00a0work<\/span><span data-contrast=\"auto\">\u202f\u00bb.<\/span><\/p>\n<p style=\"text-align: justify;\"><b><i><span data-contrast=\"auto\">\u2013 Comment<\/span><\/i><\/b><strong><span data-contrast=\"auto\">\u202f\u00a0<\/span><span data-contrast=\"auto\">j\u2019acc\u00e8de et consomme la formation ?<\/span><\/strong><\/p>\n<p style=\"text-align: justify;\">La r\u00e9ponse de formation digitale n\u2019est pas unique mais multiple. Gr\u00e2ce \u00e0 l\u2019<span style=\"color: #38abdd;\"><strong>Intelligence Artificielle<\/strong><\/span><span>\u00a0<\/span>par exemple, on peut d\u00e9tecter et cr\u00e9er du contenu puis le pousser pour r\u00e9pondre aux attentes. Car la valeur apport\u00e9e par les formations imm\u00e9diates r\u00e9side dans la pertinence des contenus propos\u00e9s pour r\u00e9pondre \u00e0 de r\u00e9els besoins.<\/p>\n<p style=\"text-align: justify;\">Il faut r\u00e9fl\u00e9chir au th\u00e8me du contenu, au profil qui va le regarder, le temps qu\u2019il est pr\u00eat \u00e0 y consacrer, le moment o\u00f9 il le fait, le format le plus adapt\u00e9 \u00e0 la situation, \u2026 il faut individualiser les modalit\u00e9s.<\/p>\n<p style=\"text-align: justify;\">C\u2019est le<span>\u00a0<\/span><span style=\"color: #38abdd;\"><strong>contexte<\/strong>\u00a0<\/span>:<span>\u00a0<\/span><strong>pousser du contenu au bon endroit<\/strong><span>\u00a0<\/span>(dans l\u2019outil),<span>\u00a0<\/span><strong>au bon moment<\/strong><span>\u00a0<\/span>(tout de suite).<\/p>\n<p style=\"text-align: justify;\">Mais aussi le laisser \u00e0 la disposition au bon endroit pour<span>\u00a0<\/span><strong>ceux qui iront chercher le contenu<\/strong><span>\u00a0<\/span>dont ils ont besoin par eux-m\u00eames. Car il y a d\u00e9sormais un enjeu de<span>\u00a0<\/span><strong>d\u00e9centralisation<\/strong><span>\u00a0<\/span>de la responsabilit\u00e9 de formation\u00a0: ce n\u2019est plus uniquement le ressort du d\u00e9partement formation de proposer les contenus, mais \u00e9galement celui des pairs comme des managers, afin qu\u2019ils aient une vision globale de l\u2019\u00e9tat des comp\u00e9tences de leurs \u00e9quipes et puissent r\u00e9agir en temps r\u00e9el pour atteindre leurs objectifs.<\/p>\n<p style=\"text-align: justify;\"><b><i><span data-contrast=\"auto\">\u2013 O\u00f9<\/span><\/i><\/b><span><strong>\u202f ?<\/strong><\/span><\/p>\n<p style=\"text-align: justify;\">Il y a une probl\u00e9matique d\u2019<span style=\"color: #38abdd;\"><strong>accessibilit\u00e9<\/strong><\/span>\u00a0: comment amener la digitalisation sur des lieux plus \u00e9loign\u00e9s comme les chantiers ?<\/p>\n<p style=\"text-align: justify;\">Malgr\u00e9 les \u00e9volutions de la demande et des exigences, il a fallu<span>\u00a0<\/span><strong>recr\u00e9er ce lien \u00e0 travers les outils digitaux<\/strong>. Par exemple, gr\u00e2ce aux<span>\u00a0<\/span><span style=\"color: #38abdd;\"><strong>smartphones<\/strong>\u00a0<\/span>(qui, certes, n\u2019appartiennent pas toujours \u00e0 l\u2019entreprise) et leurs applications mobiles, on peut inclure la digitalisation \u00e0 tous les profils mais il faut amener les collaborateurs \u00e0 avoir la volont\u00e9 d\u2019y aller\u00a0: \u00ab\u00a0Effectivement, vous allez peut-\u00eatre utiliser un point d\u2019entr\u00e9e qui est personnel pour faire du professionnel, mais on essaie aussi de vous proposer des formations qui vont vous aider, vous, en tant qu\u2019individu, par le canal professionnel\u00a0\u00bb.<\/p>\n<p style=\"text-align: justify;\"><strong>Il faut \u00ab\u00a0proposer\u00a0\u00bb<\/strong><span>\u00a0<\/span>et rappeler que<span>\u00a0<\/span><strong>diff\u00e9rents choix de formation<\/strong><span>\u00a0<\/span>leurs sont offerts, la volont\u00e9 \u00e9tant vecteur de motivation,<span>\u00a0<\/span><strong>et non pas \u00ab\u00a0imposer\u00a0\u00bb un choix<\/strong>. C\u2019est un travail quotidien de<span>\u00a0<\/span><em>change management<\/em>, au cours duquel il faut int\u00e9grer ces questions de formation et digitalisation dans les trames d\u2019entretiens annuels pour un meilleur suivi, et ne pas passer en 100% digital afin de ne pas perdre la part de la population qui n\u2019est pas pr\u00eate \u00e0 cela.<\/p>\n<p style=\"text-align: justify;\"><span data-contrast=\"auto\"><\/span><\/p>\n<ul style=\"text-align: justify;\">\n<li>\n<h3><span style=\"color: #1780af; font-size: medium;\"><strong>Le\u00a0just-in-time\u00a0learning\u00a0deviendra-t-il le\u00a0\u00ab\u202fNetflix de la formation\u202f\u00bb ?<\/strong><\/span><\/h3>\n<\/li>\n<\/ul>\n<p style=\"text-align: justify;\">Ou comment avoir un catalogue de formation gigantesque et du contenu pertinent pouss\u00e9 au bon moment ?<\/p>\n<p style=\"text-align: justify;\">Ce n\u2019est ni un mythe, ni une r\u00e9alit\u00e9.<\/p>\n<p style=\"text-align: justify;\">Aujourd\u2019hui, gr\u00e2ce aux syst\u00e8mes, on dispose de beaucoup de<span>\u00a0<\/span><strong>m\u00e9tadonn\u00e9es permettant de regrouper des populations ou profils types, tracer le comportement<\/strong><span>\u00a0<\/span>des utilisateurs dans leurs environnements, regarder les<span>\u00a0<\/span><strong>tendances de contenus<\/strong><span>\u00a0<\/span>en observant les mots cl\u00e9s recherch\u00e9s, et ainsi cr\u00e9er et<span>\u00a0<\/span><strong>pr\u00e9coniser des contenus pertinents<\/strong>.<\/p>\n<p style=\"text-align: justify;\">Par exemple, gr\u00e2ce aux informations g\u00e9ographiques, ne pas pousser une formation pr\u00e9sentielle \u00e0 400kms du collaborateur, ou bien proposer des contenus sp\u00e9cifiques \u00e0 l\u2019onboarding en d\u00e9tectant les phases de vie des employ\u00e9s, et ainsi garantir un certain niveau de qualit\u00e9 aux collaborateurs\u00a0: c\u2019est l\u00e0 o\u00f9 les donn\u00e9es r\u00e9cup\u00e9r\u00e9es et analys\u00e9es par les algorithmes prennent tout leur sens.<\/p>\n<p style=\"text-align: justify;\">Mais ces m\u00e9tadonn\u00e9es \u00e9tant limit\u00e9es,<span>\u00a0<\/span><strong>on ne peut pas rivaliser avec<\/strong><span>\u00a0<\/span>les contenus disponibles sur le web ou les g\u00e9ants comme les GAFAM. Pour individualiser la formation, il faut que les algorithmes nous connaissent extr\u00eamement bien, mais il n\u2019y a pas un volume de data assez fort et exploitable partout pour ce faire. Et m\u00eame dans les entreprises avec des populations larges et vari\u00e9es, cela repr\u00e9sente beaucoup de travail. Ce n\u2019est d\u2019ailleurs<span>\u00a0<\/span><strong>pas l\u2019objectif de l\u2019entreprise que de proposer un parcours compl\u00e8tement individualis\u00e9<\/strong>. Et c\u2019est m\u00eame<span>\u00a0<\/span><strong>rassurant dans un contexte professionnel<\/strong><span>\u00a0<\/span>de ne pas tracer les utilisateurs pour cr\u00e9er des profils virtuels si complets.<\/p>\n<p style=\"text-align: justify;\"><span data-contrast=\"auto\"><\/span><\/p>\n<ul style=\"text-align: justify;\">\n<li>\n<h3><span style=\"color: #1780af; font-size: medium;\"><strong>Alors\u00a0sur quelles informations s\u2019appuyer pour pousser du contenu pertinent\u00a0pour les bonnes personnes sans devenir un Big Brother ?<\/strong><\/span><\/h3>\n<\/li>\n<\/ul>\n<p style=\"text-align: justify;\">Aujourd\u2019hui la demande a augment\u00e9 tr\u00e8s vite. Par contre, la qualification et l\u2019harmonisation de la donn\u00e9e un peu moins.<\/p>\n<p style=\"text-align: justify;\">Pour \u00e9viter la d\u00e9ception de pousser des informations qui n\u2019ont rien \u00e0 voir (ce qui est pire que de ne pas pousser de formation personnalis\u00e9e, c\u2019est d\u2019avoir une mauvaise personnalisation) il faut<span>\u00a0<\/span><strong>harmoniser les comp\u00e9tences<\/strong><span>\u00a0<\/span>ou crit\u00e8res de l\u2019individu, son niveau, son secteur d\u2019activit\u00e9, et faire des<span>\u00a0<\/span><strong>formations par vague de m\u00e9tier ou par recommandation<\/strong><span>\u00a0<\/span>le temps d\u2019am\u00e9liorer la qualification de sa donn\u00e9e. Il est dangereux de faire trop d\u2019utilisation trop vite.<\/p>\n<p style=\"text-align: justify;\"><b><span data-contrast=\"auto\"><\/span><\/b><\/p>\n<ul style=\"text-align: justify;\">\n<li>\n<h3><span style=\"color: #1780af; font-size: medium;\"><b>Point l\u00e9gislation<\/b><strong>\u00a0:\u00a0ces\u00a0modules de formation courtes\u00a0peuvent-ils\u00a0r\u00e9pondre aux obligations de formation li\u00e9es aux entretiens professionnels ?<\/strong><\/span><\/h3>\n<\/li>\n<\/ul>\n<p style=\"text-align: justify;\">Pour \u00eatre identifi\u00e9s comme rentrant dans les remont\u00e9es sur les plans de formation,<span>\u00a0<\/span><strong>cela d\u00e9pend de la fa\u00e7on dont la formation est mont\u00e9e<\/strong>. Il faut r\u00e9fl\u00e9chir en<span>\u00a0<\/span><strong>amont \u00e0 la d\u00e9finition des contenus, tagger<\/strong><span>\u00a0<\/span>les formations certifiantes ou non,
